Surprise pay rise is blowing our benefits budget

We've just been told that the cost of living adjustment is going to be higher than we expected, and now our benefits budget is looking really tight, I am worried we'll have to make some tough decisions about what to cut. We've already committed to a big wellbeing programme and I do not want to cancel it, but we cannot afford to pay for everything. Our employees are going to be really disappointed if we take away some of the benefits they've grown to love, so what can we do to make up for it, or should we just be honest and explain the situation to them. We have a big town hall meeting coming up and I need some ideas on how to handle this sensitive topic.

Contractor vs permanent: we use contractors for specialised short term work and permanents for core roles. Clear criteria.

Internal mobility: we require a handover plan before any internal move. The sending manager gets time to backfill.

Remote performance: we focus on outcomes not hours. If the work is good and on time I do not care when they did it.

Pay transparency: we published salary bands last year. Some awkward conversations but overall it increased trust.
